Günümüzde sağlık çalışanlarından beklenen fedakârlık kültürünün, gönüllülükten çıkarak örtük bir zorunluluğa dönüşmesinin psikolojik ve davranışsal maliyetlerini ortaya koymak araştırmanın çıkış noktasını oluşturmuştur. İlişkiler, Kaynakların Korunumu Teorisi ve İş Talepleri ve Kaynakları Modeli çerçevesinde ele alınmıştır. Araştırma, nicel deseniyle tasarlanmış ve bir araştırma hastanesinde kolayda örnekleme yöntemiyle ulaşılan 483 sağlık profesyonelinin katılımıyla yürütülmüştür. Verilerin analizinde yapısal eşitlik modellemesi ile ardışık çoklu aracılık analizi kullanılmıştır. Yapılan analizler neticesinde, dokuz hipotezin tamamı desteklenmiştir. Bulgular, zorunlu vatandaşlık davranışının vatandaşlık yorgunluğu üzerinde doğrudan, anlamlı ve pozitif etki yarattığını göstermiştir. Ayrıca, zorunlu vatandaşlık davranışının önce iş stresini artırdığı, yükselen stresin sınırları aşarak iş aile çatışmasını tetiklediği ve zincirleme kaynak tüketimi sürecinin nihayetinde vatandaşlık yorgunluğuna yol açtığı saptanmıştır. Test edilen ardışık modelin, vatandaşlık yorgunluğundaki değişimin yüzde kırk birini açıkladığı doğrulanmıştır. Bulgular ışığında, sağlık yöneticileri gönüllülük görünümü altındaki baskıcı uygulamalardan kaçınmalı, adil iş yükü dağılımı sağlamalı ve çalışan refahını merkeze alan destekleyici etik kurum iklimi inşa etmelidir.</dc:description><dc:description xml:lang="en">This study examines the effect of compulsory citizenship behavior on citizenship fatigue in healthcare, and the serial mediating roles of job stress and work-family conflict. Revealing the psychological and behavioral costs of the expected sacrifice culture, which morphed from volunteerism into implicit obligation, constitutes the starting point. Relationships were framed by the Conservation of Resources Theory and Job Demands-Resources Model. Designed quantitatively, the study involved 483 healthcare professionals reached via convenience sampling in a research hospital setting. Data analysis utilized structural equation modeling and serial multiple mediation analysis, supporting all nine hypotheses. Findings showed compulsory citizenship behavior had a direct, significant, and positive effect on citizenship fatigue. Furthermore, compulsory citizenship behavior initially increased job stress. This rising stress crossed boundaries to trigger work-family conflict, and this chain resource consumption ultimately led to citizenship fatigue. The tested serial model clearly explained forty-one percent of the variance in citizenship fatigue. Consequently, healthcare managers should avoid oppressive practices hidden under the guise of volunteerism, ensure fair task distribution, and build a supportive, ethical organizational climate that centers on employee well-being.</dc:description><dc:publisher>Erzincan Binali Yıldırım University</dc:publisher><dc:date>2026</dc:date><dc:type>Doctoral Thesis</dc:type><dc:identifier>https://rdlopen.rawdatalibrary.net/r/ebyu/27633</dc:identifier><dc:language>tr</dc:language><dc:rights>info:eu-repo/semantics/openAccess</dc:rights><dc:type>info:eu-repo/semantics/doctoralThesis</dc:type><dc:identifier>https://ebyu-rdlopen.rawdatalibrary.net/tr/items/ebyu/27633</dc:identifier></oai_dc:dc></metadata></record></GetRecord></OAI-PMH>
